Our client, a global food and agriculture leader with a $114 billion valuation, had an initiative within its global IT division focused on attracting, retaining, and developing future leadership talent. This initiative included internships for college students, with most interns being offered full-time positions, and the opportunity for former interns to join a Technology Development Program (TDP). Participants in the TDP spent two years rotating through two to three global IT assignments, tailored to their interests, skills, and the company’s needs. The TDP cohorts also participated in quarterly technical and leadership training, designed to develop a strong pipeline of high-performing talent for the organization.

Client challenge
The client experienced significant attrition among TDP participants, who underwent two years of training and were exposed to high-visibility projects, only to leave the company after completing the program. Additionally, due to budget, training, and time limitations, the class size was capped at 48 participants, and TDP employees were frequently already assigned to rotations when additional staffing needs arose.
Our solution
We adopted a three-phase strategy:
Phase 1: Discontinue the internship program and address current TDP requirements by utilizing Crew consultants.
Phase 2: Transfer responsibility for quarterly training of the existing TDP class to the Crew training team, who will conduct all sessions on-site at the client location.
Phase 3: As current TDP participants graduate, transition the program by relying on Crew as the exclusive provider for all new graduate talent in global IT. This approach reduces recruiting and training costs, while allowing the client to strategically select the most successful consultants for full-time offers and long-term leadership development.
